Overview:

Now more than ever, organizations feel the need to scale internal leadership pipelines to build leaner, more resilient, adaptable and innovative leaders in the face of business uncertainty, technological advances and volatility. A recent Aon study found that more than 60% of organizations have invested in new technology or platforms to enhance productivity and user experience and better catalog internal data, yet only 11% of organizations are effectively using data and analytics to make sound decisions and scale internal leadership pipelines.

Dr. Riza tells us about how technology in coaching can be leveraged to scale leadership pipelines internally.

Key Takeaways

Leadership is a moving concept

If an employee has any bad habits, as he gets promoted up the chain, those bad habits get promoted up the chain as well. A lot of these problems can be solved earlier in their career. It becomes much more difficult to deal with those changes when the leader has a more impactful role within the organization.

“Every single person is a leader in his own way.“

Organizations need to understand if they have a culture where they make mistakes so that they can create a culture where everyone learns from their mistakes.

Abundance methodology, where we understand that there is an abundance of leaders within the organization if we choose to build them and also helping people at every stage at the organization is a great way to build a leadership pipeline.

Why is it important to scale internal leadership development?

It becomes important to build a non judgmental environment to build leaders. One way to do this is to build mentoring systems within the organizations. We need to see things more holistically now. If we can create a trusting environment where everyone helps everyone else in the organization then we can create successful leadership pipelines.

Creating a culture where sharing of experiences could really flourish is the solution of scaling up the leadership, this means to focus on the learnings rather than mistakes.

Technology adoption still a challenge to have large scale transformations

Employees have a hard time sharing their personal data with their organizations because there is a huge lack of trust between the employees and their organizations. Organizations like harvesting data yet they do not create value out of that data.

While HR students are taught all the technical know-how about human resources, they are not taught basic empathy skills and listening skills.

But what we need now more than empathy and listening skills is data. It’s important for organizations to understand that every single employee is a sensor, a data producer. We need to understand what kind of data an employee can generate.

With a trust-based relationship we need to develop systems where employees and organizations can work together to generate useful information.

Using Technology to Scale Internal Leadership Pipelines

A recent study on The Great Resignation by McKinsey and Company shows that employers think employees are simply looking for a better job, work/life balance or better pay. Whereas, employees actually leave their organizations because they do not feel valued by their organization and because they don’t feel a sense of belonging.

This is very critical. Employees are looking to be cared for and trusted by their organizations. However, there is a big shift happening in the corporate culture now. This gives us insights on how cultures within the organizations need to change. This is where building coaching cultures comes into play. When the company really listens to their employees  within their organizations then we will find an easy solution to what this graph is showing us.

This is how coaching can help create that sense of that belongingness within the organizations.

The recipe for the best collaboration was to bring similar minds together but things have changed today. Diversity play a big role now. The question of  ‘How much do I want my teammates to be like me?’ is one to be greatly considered.

Humans are narcissistic beings, so leaders prefer to surround themselves with people who are just like them. But today, things have changed. Studies have shown that chances of success are much higher when leaders surround themselves with people who are different from them.

The winning team is diverse.

This is where coaching comes into play because coaching revolves heavily around a non-judgmental and non-directive approach. It is a practice that does not come overnight because it is not easy to accept that a teammate might have a totally different approach to the same issue.

Using Technology for Value Creation rather than Sufficiency Purposes.

A recent study by PwC found six different paradoxes for leadership. But are these really paradoxes or not? Is there really a paradox when a leader should be humanistic or tech savvy?

Why in the abundance of the universe did you choose to put yourself in a prison? – Rumi

Why do we say that can only be either this or that. Why do these paradoxes need to exist?

Why is it seen as a paradox to us. Because we know that technology helps us a lot but it also brings great devastation.

How can leaders scale internal leadership pipelines smoothly?

We need to think of democratization. It means providing access to opportunities for more people because coaching is still a privileged service for privileged people. Technology can be a solution for this. There is a domain for mental health tech to support more and more of the population. Leaders can identify some of these tools and make them available across the organization. In order to create this, every single person should have their own individual learning accounts.

We need to decide on standards for these platforms so that users can feel more secure and users can benefit from these platforms. Some of them are just uberization tools, however, in the democratization of these platforms can be really helpful because at the end of the day 8 billion people of the world need to learn coaching skills, and technology seems to be the best way to achieve this.
